L’expression française « démission silencieuse » décrit une soft hostilité de la part des salariés. Le quiet quitting (équivalent anglais) consiste à faire « juste ce qu’il faut » : pas plus, pas moins que ce que stipule le contrat. Ça ne met pas franchement une bonne ambiance, mais au niveau contractuel le salarié se veut inattaquable, son patron ne peut rien dire. Ce qui est différent de la relation de coopération : là où le quiet quitting est une position de retrait (compris dans les termes quitting et démission), le quiet working affirme un engagement restreint dans le calme (quiet): « je m’implique, mais dans de strictes limites.» On le voit : la question sous-jacente est bien celle de l’engagement.
Il me semble pertinent de distinguer différents jobs pour clarifier le débat.
Le job alimentaire
Quand nécessité fait loi, on prend le premier job qui se présente, on n’a pas le temps de faire le difficile pour se nourrir et payer son loyer. Généralement pas très intéressant ni bien rémunéré, le job alimentaire est provisoire, du moins l’espère-t-on. Ici, on est en droit de « faire son job » sans fournir d’engagement supplémentaire, et le patron peut difficilement en demander davantage. J’ai toujours pensé que ces personnes devaient être managées avec un respect particulier : tout job produit un résultat qui a de la valeur et qui mérite le respect. Au manager de savoir le reconnaître et l’exprimer.
Le job passion
C’est celui qu’on a choisi, et parfois même rêvé ! On s’y est préparé, et on décroche le job qui nous passionne. Parfois bien rémunéré, comme chef d’une entreprise florissante ou manager d’une grosse boîte. Parfois non : des professeurs sont passionnés par leur discipline et leurs élèves, les médecins ne gagnent pas tous leur vie correctement, les salariés d’associations se donnent énormément sans rémunération correspondante, des entrepreneurs débutent dans des conditions parfois difficiles… Les personnes qui ont cette chance de vivre leur passion s’engagent volontiers, elles travaillent parfois bien au delà de ce qui leur est demandé.
Le job satisfaisant
Entre les deux, le job satisfaisant. Peut-être la majorité. Rémunération correcte, intérêt suffisant selon les périodes, relations plutôt cordiales avec les collègues et les managers. Ici se pose la question d’un engagement supplémentaire, d’un dévouement pour sa boîte, et il n’est pas facile d’y répondre tant les situations peuvent être différentes d’un endroit à l’autre. Après de nombreuses années l’usure se fait sentir. Innover, développer un nouveau projet contribue à renouer avec sa passion d’origine. S’engager est certes chronophage, mais selon la situation personnelle, on peut se le permettre, pour un temps, pour toujours, ou alors occasionnellement, et parfois jamais. C’est l’objet d’un discernement à faire d’abord soi-même avec ses intimes. C’est aussi une discussion franche à mener avec ses collègues et managers pour trouver le meilleur équilibre travail / vie privée, que ce ne soit pas toujours les mêmes qui fassent le travail dont certains sont déchargés pour d’excellentes raisons familiales …
L’engagement réciproque contre la tentation du désespoir
Car la question sous-jacente est celle du sens de son engagement. Le salarié qui adopte une attitude de « démission silencieuse » désespère d’une coopération conviviale avec son manager ou son entreprise. Qu’il ait tort ou raison dépend de sa situation. Il appartient pourtant au manager de prendre toutes les initiatives pour éviter cette position de retrait. En retour, il appartient au salarié d’être dans une attitude constructive, pour sortir de la revendication malsaine qui cherche à en faire le moins possible.
Autre chose : notre société anxiogène nous menace de désespoir. Les salariés sont plongés dans cette atmosphère pessimiste qui les pousse à se dire « à quoi bon travailler et s’engager si l’avenir de la planète est compromis ? Ne vaut-il pas mieux profiter du moment présent, plutôt que faire des efforts excessifs pour un avenir incertain ?» Le monde professionnel, qu’on le veuille ou non, est travaillé par l’esprit qui anime notre société en panne de sens et d’espoir. A contrario, n’éliminons pas trop vite le fait que beaucoup cherchent et trouvent dans leur activité professionnelle une raison d’être sociétale qui a du sens pour eux.
